Style of Leadership Reflection

Introduction

Today, with increased challenges in the external environment, the organizations are looking for the development of employees from the perspectives of leadership, management, and corporate governance. It will thereby allow them to train these employees and make them perform as per the expectations of the organization.

It is important for them to guide the followers in the right direction so that they can work and perform as per the expectations of the organization. The top-level management and other major leaders of the organization need to deploy ethical principles at the workplace, follow the norms of corporate governance, and also overcome the workplace challenges to make sure of achieving desired objectives in a given working environment (Bolton, Brunnermeier, & Veldkamp, 2013).

For this purpose, researchers have highlighted that the leaders need to provide a vision to the organization, incorporate cultural values, partner with the staff, inspire them to work as per the needs,  and also facilitate them with the requires resources to complete the assigned tasks within the given timeframe.

The role of the leader is also to perform as a Performance Manager so that they can determine the best set of practices, can overcome major challenges, and also guide the employees to improve on their performance (Bolton, Brunnermeier, & Veldkamp, 2013). They need to suggest them recommendations based on which the employees will be able to improve on their performance.

Second, they also need to act as a Crisis manager whereby they will be handling the major crisis and risk factors of the organization in a better way. It is due to these reasons that in the recent times, the organizations are looking out for the leaders and managers that can perform multiple tasks, can handle the teams from the front, can guide them and thereby make sure of achieving desired objectives in a given working environment (Bolton, Brunnermeier, & Veldkamp, 2013).

This report will discuss the leadership skills deployed the leaders at Proctor & Gamble. It will also highlight their philosophies and working approach in a given working environment. It will thereby highlight the major ethical values and subsequently will highlight how Proctor & Gamble is following the principles of ethics in a given working environment.

It is the responsibility of the leader to teach the employees the principles of ethics and thereby allow them to perform as per the requirements of the organization. They will thereby ensure of following the principles of corporate governance in a given working environment.

Need for Leadership and Ethical Values

Today, organizations are facing both internal and external challenges in a given environment. Hence, the top-level management are looking out for the leaders that can overcome the major risk factors such as employee resistance, issues with change management, problems faced regarding working on new technological modules, internal weaknesses of communication and collaboration, lack of team working approach, and also unable to apply ethical principles at the workplace (Klettner, Clarke, & Boersma, 2014).

Hence, the leaders of the organization first need to deploy the values of respect, integrity, service, wisdom, honesty, trust, faith, quality, innovation, fairness, and helping others that will allow the employees to learn from it and follow them in their daily tasks in the organization. The leaders need to deploy different leadership models depending on the needs of the employees and other concerned stakeholders of the organization.

For this reason, today, majority of the organizations are implementing transformational leadership style at the respective workplace. This model allows the leaders to first transform the workplace, train the staff on the new working approaches and modules, and finally allows them to perform on the new technological modules in the organization (Klettner, Clarke, & Boersma, 2014).

It will not increase their working efficiency but will also allow them to perform in a better way in the organization. It will improve their communication skills, team collaboration, and also allow all the departments to coordinate with each other in a better way. However, the leaders are also required to analyze the performance of the employees on the new strategies and new working modules through performance analysis mechanisms (Klettner, Clarke, & Boersma, 2014).

It will allow them to judge the performance and accordingly provide them with necessary suggestions to improve the future outcomes. The leader needs to follow the leadership value chain wherein they will be first determining their values, followed by their behavior in the organization. It will thereby follow with alignment of the organizational values and finally will increase the employee engagement in the organization. The employees of the organization will thereby also remain motivated and continue to work in a given organization.

Organization Background

The Proctor & Gamble Company (P&G) is an American multi-national consumer goods corporation located in Cincinnati, Ohio. It was founded in 1837 by British William Proctor and Irish American James Gamble. The company is specialized in a wide range of personal care and healthcare products. It has also expanded in the beauty care segments since long time. As per the research reports of 2014, the company recorded US $83.1 billion in sales.

Further, as per the reports of 2017, the operating income of the company is around US $13.96 billion. The company is having multiple brands that produce around 95% of the total profits of the company. Also, with great leadership of the CEO David Taylor, in the present times, the company has grown multifold since inception. It is thereby necessary to focus on the leadership styles developed and accepted in the organization that would assist the employees to focus on their work aspects.

The company has also developed a training program specifically for the leaders that will allow them to train on different leadership aspects in a given organization. The leaders are trained on the aspects such as - focusing on team working approach, keeping a positive attitude at the workplace, accepting the responsibility to deliver, following the norms and procedures of the organization, overcoming challenges through different risk mitigation plans, following the vision of the organization, listening to the needs of the employees and accordingly motivating them so that they can perform as per the needs of the organization (López-Arceiz & Bellostas, 2017).

However, there are certain loopholes in the current practices that the organization needs to work on to improve their future outcomes. The leaders of the organization thereby need to work on such issues, allow the employees to share their views to improve the overall work experience and also overcome the challenges present in the working place of the organization. Only then Proctor & Gamble will be able to perform better and deliver as per the needs of the customers in a given environment.

Analyzing the philosophy and skills of leadership within a chosen organization

The vision of P&G is to provide branded products at superior quality that will improve the lives of the consumers around the world. On the other hand the mission of the company is to design products and services in a way that will increase the overall value delivered to the customers in a given environment. For the purpose of achieving desired objectives, the philosophy of the organization focuses on the leadership aspects and management values so that all the employees can perform as per the expectations of these customers in a given environment (López-Arceiz & Bellostas, 2017).

The leaders of the organization have thereby devised ten major values that they will follow in their working environment at Proctor & Gamble. These include - sharing of vital information of the senior management, adjusting the style of leadership as per the communication needs, making a better workplace for the employees, allowing the employees to share their views and opinions, removing obstacles that could reduce the efficiency of their working processes, focus on time management skills, setting smaller milestones, providing feedback to the employees so that they can improve, and finally allowing the employees to take the decision in certain tasks to increase their motivation levels (Miska, Hilbe, & Mayer, 2014).

It will thereby allow them to work on the basis of integrity, honesty, trust, faith, optimism, confidence, creativity, and ethics in the organization. The leaders have also deployed performance analysis mechanisms through which they are judging the performance of the employees in the organization.

They thereby in association with the Human Resources (HR) department will be organizing training programs and seminars that will allow these employees to improve on their working practices and approaches in a given environment. However, it is also important for the employees to follow certain skills and remain aware of the different risk factors. Through their ability to judge and perform better will increase their confidence levels in a given working environment.

Evaluating the tone, mission, and vision of a chosen organization

As mentioned, the vision of the company is to deliver superior quality products that will exceed the value expectations of the customers in a given environment. Hence, to achieve this purpose, the leaders of the organization are focusing on the aspects such as - strong communication, quality management, emotional intelligence, decisiveness, flexibility, and also self-confidence (Young & Thyil, 2014).

It thereby allows employees of the organization to work with better approach and also ensure timely completion of the objectives and tasks in a given environment. In addition, the leaders of the organization need to model the behaviors and that will allow the employees to follow them.

In this case situation, the leaders of Proctor & Gamble will be required to set examples and lead the rest of the team from the front. He needs to focus on improving communication, deploy change management tactics, establish the purpose and thereby guide the followers, inform the objectives of the organization, reinforce the culture of accountability, and thereby train the staff on the different challenges at P&G. It wills thereby the leaders to determine the performance of the organization from a holistic perspective.

Second, it is important for them to tailor development to the specific needs of the organization. It will allow the elders to break the complex tasks into smaller ones and assign them to the different teams of the organization (Acuto, 2013). The teams should be provided with the required resources as and when required.

Also, today, with advent of new technologies, leader is recommended to use the Big Data techniques and accordingly train the employees in a given environment. He needs to formulate the new strategies that will align with vision, mission, and objectives of the organization.

Further, it is also important to improve the social skills that will allow the employees to improve their relationship skills in a given working environment. The employees will thereby be able to serve to the customers as per their expectations and will also increase their satisfaction levels by improving the engagement levels in a given environment.

Applying ethical concepts to a chosen organization

Today, one of the major challenges faced by organizations such as Proctor & Gamble include - misrepresentation of the product, abuse of privileges within the organization, inappropriate monitoring, overstating of the issue, divulging information, withholding information, management of client issues, conflicts of interest, and sharing of information to outside third party entities (Gotsias & Tompkins, 2013).

It thereby becomes necessary for the organization to deploy ethical principles at the workplace. Researchers have identified that the leaders of the organization need to deploy key ethical values and concepts that will make sure of overcoming such ethical challenges in a given working environment.

These include - respect, integrity, honor, customer focus, results-oriented, risk-taking, passion, transparency and fairness in the daily work practices in the organization. The role of the HR department will be vital in this case as they need to first recruit the right candidates for the organization.

Second, they need to educate the staff about such challenges and also inform them about the risk factors that can be encountered at the workplace in the organization. Further, the administrative department needs to remain transparent so that they will be able to handle these issues in a better way.

The top-level management of P&G needs to look after the legal issues and ensure following of the compliance from different perspectives in a given working environment. It is thereby important for the HR department to develop competitive practices, overcome abusive behavior in the internal working environment, ensure no violations of the organizational rules and regulations, avoid lying to the customers, and instead focus on providing the best services to the customers (Khan, Muttakin, & Siddiqui, 2013).

Only then the organization will be able to achieve desired vision and mission goals in a given challenging work environment. The top-level management needs to monitor the different work practices and accordingly determine the gaps in the organization. They thereby need to provide recommendations that will ensure following of the ethical rules and principles in a given working environment.

Evaluating the manner in which Ethics guide the organization with regard to challenges

It is always difficult for the organization to deploy the Code of Ethics in organizations like P&G. There are several principles and practices that need to be followed to make sure that the employees while working in the different outlets of Proctor & Gamble respect the traditions, follow the organizational culture, provide foundation for ethical behavior, instill a sense of shred accountability and transparency, integrate the values of ethics with the organizational culture, and thereby make employees responsible for the practices conducted by them in a given environment (Rahim & Alam, 2014).

It will thereby allow the employees to understand the ethical values and principles and accordingly demonstrate their behavior in a given environment. Further, the leaders of the organization along with the HR department need to decide on the key ethical values that they will be training to the employees of the organization.

They also need to set compliance and other norms that will make sure that none of the employees of Proctor & Gamble will breach the Ethical Code of Conduct in a given environment. The organizations also need to look after the personal and contextual factors that influence the ethical conduct in a given working environment.

They need to also look after the needs of the employees and accordingly motivate them in a given environment. On the other hand, the Middle-level managers need to act as positive role models and thereby ensure ethical conduct in the organization. Further, the employees also need to be trained on the Corporate Governance Practices that include several functions.

These include - following the guidelines of the top-level management and the Board members, understanding the risk management policies, following the orders, implementing values of transparency and accountability, and empathize on ethical dealing in all the practices of the organization. It will thereby allow the employees to perform in a better way in given environment.

Also, the top-level management of P&G needs to evaluate the performance of all the departments and make principled compensation decisions for the betterment of all the concerned people. Only then the Code of Ethics and the policies of Corporate Governance will be followed in a given organization (Rahim & Alam, 2014).

Reflection on Personal Leadership Qualities

Today, the role of a leader has changed a lot and hence accordingly a leader needs to learn new values and principles to adapt them in the present working environment. In the case scenario of Proctor & Gamble, it was found that the employees lacked motivation, there were gaps in the current business practices, lack of communication, and also lack of team-based working approach.

Hence, as a leader, his key role will be to address these priorities in a given environment. Second, he needs to focus on the action plan and ensure achieving desired objectives in a given working environment. Further, he also needs to deploy flexible leadership role by allowing the employees to perform and take decisions (Rahim & Alam, 2014).

It will improve their self-confidence and will also motivate them to continue working for the organization. There is also a need of understanding the individual responsibilities and inform all the employees so that they can organize their work schedules accordingly. Further, the leaders along with the HR department need to work on the motivation factors of the employees. It will thereby allow them to have a better control over the employees in a given challenging work environment.

The leaders need to set examples and thereby allow the employees to emulate their behaviors. Only then they will be able to complete the assigned tasks as per the expectations of the organization and within given timeframe (Bhagat & Bolton, 2013). The role of the senior management is also important as they will be monitoring the different strategies and accordingly will be suggesting new recommendations.

Every leader needs to focus on key aspects that will allow him to perform as per the needs of the organization. These include - planning, controlling, evaluating, motivating, and ensure alignment of the strategies with the objectives of the organization.

It is thereby important for the leaders to inform the employees about the vision, provide those instructions on how to perform the tasks, counsel and train them, and thereby allow them to work on the tasks (Bhagat & Bolton, 2013). The employees on the other hand will be working on the tasks and will be sharing their work experience. It will thereby allow the leaders to modify the strategies wherever required.

Recommendations

It is recommended to the leaders of Proctor & Gamble to first follow the vision of the organization. Second, they need to clarify y the goals and inform about the strategies implemented in the organization. The leader in association with the HR department will be required to establish the work agendas, set the timeframe, and accordingly allocate the resources to the employees (Bhagat & Bolton, 2013).

Further, he also needs to improvise on communication, seek better work commitments of the employees, build coalitions, deploy team-based working approach, and ensure following of the ethical principles at the workplace. It will thereby allow the leader to inspire and energize other member as well (Bhagat & Bolton, 2013). Through such an empowerment, the employees will be able to perform better in the organization.

On the other hand, the leaders will be examining the key strategies of the organization will be taking corrective actions wherever required. Only then the organization will be able to achieve desired outcomes in a given environment. The leaders also need to take better decisions considering the changes in the internal and external working environment of Proctor & Gamble.

With recent increase in the competition and also to address the changing needs of the customers, the leaders need to connect with the marketing department of the organization. They will be accordingly conducting market research and will be assessing the external environment (Bhagat & Bolton, 2013). Through such work approach, the organization will be able to develop new products and services in the organization.

Also, the employees need to be trained on the aspects of services management and corporate governance in a given environment. After analyzing the case study of Proctor & Gamble, it is recommended to the leaders to perform all these functions with better efficiency and also complete them within the given timeframe (Bhagat & Bolton, 2013). Only then the leaders will be able to solve the problems of workplace, align people toward the objectives of the organization, and ensure competition of the assigned tasks in a given environment.

Conclusion

Today, the leaders of P&G are required to perform multiple functions that include - planning, financial analysis, establishing direction for the employees, organizing and staffing, aligning people toward the organizational objectives, controlling the unethical behaviors, solving the problems of the workplace, motivating the staff, deploying the Concept of Ethics, and also implementing Corporate Governance principles in the organization (Du et al., 2013).

It will thereby make sure that the problems as identified in the case of Proctor & Gamble can be resolved, employee can be motivated, and the entire task will be completed as per the expectations. They will be thereby required to analyze the performance from a holistic perspective and make necessary changes wherever required. It will thereby allow the organization to achieve desired future outcomes in a given working environment.
